Running head LEADERSHIP AND PERFORMANCE 1 Leadership and Performance in the Workplace Team B University of Phoenix PSY 435 Leadership and Performance in the Workplace LEADERSHIP AND PERFORMANCE 2 Good leadership is imperative to have within a company for good leadership exudes good job performances within subordinates Woody s Veneer Factory has been experiencing difficulties between the supervisors and subordinates because of lack of respect communication and job performance With proper assessments Woody s Veneer Factory can achieve quality results in job performance and have the relationships between subordinates and supervisors be repaired This paper will focus on different implementations for group and team performances the different leadership theories that would suggest better relationships between supervisors and employees The paper will describe the way employees view their supervisors as well as explain the differences between leadership and management Concepts that could improve performance A few different concepts exist that can be used to help with the problems that have developed loss of money increase in garbage fee s and loss of production After examination and assessment there are some areas that need to be managed and worked on There is con ict in the team and the con ict is not only causing discontent in the ranks but it is costing the company money The management and the oor workers are in essence battling there has been visual evidence of abusive behavior occurring with Max Barath as the abuser Max is a manager and is expected to supervise and manage in a professional manner this abuse is not acceptable and he should be demoted and retrained Methods believed to work best in this situation are using survey feedback techniques and team building techniques Survey Feedback Technique Using the survey feedback technique allows the company the ability to conduct a survey of employee attitudes and opinions After the survey the organization can present the results of LEADERSHIP AND PERFORMANCE 3 the survey to the employee s and discuss these results and take any suggestions of things that can be done to improve the negative feelings and aggression that has been present The questions that are asked about would be job satisfaction perceptions of job conditions and problems at work There are standardized scales that can be used to assess these variables Spector 2008 The survey conducted at the factory resulted in management complaints about the production from the oor workers and oor workers complaining about the management and their abrasive treatment toward them Team Building The team building technique is a basic technique that involves the highest levels in an organization to take the time to become involved In this technique increasing communication and interpersonal relations is done by individual help from the bosses and the owners This technique can help improve personality problems and solve productive problems Sometimes these techniques can be enhanced by group activities and group training forcing the group to work together and work through any existing problems Examples of Leadership Theories Woody s Veneer Factory has been experiencing problems with its organization s leadership roles and the expectations of the managers in charge On several occasions the managers and employees have had disagreements about different job duties and what is to be expected of each employee The employees believe that management should be more understanding and should lead them in the most productive way as this would decrease the number of negative occurrences at the factory Positive leadership is imperative to operating and maintaining a successful company LEADERSHIP AND PERFORMANCE 4 One example of leadership to be implemented at Woody s Veneer Factory is the leader behavior approach which is concerned with what the leaders are doing as opposed to his or her personal characteristics This theory deals with specific behaviors such as leadership styles or a cluster of behaviors concerned with the relationship of subordinates Many supervisors allow their employees to have input in the decision making process referred to as participative input Spector 2008 As for Woody s Veneer Factory the subordinates believe that the supervisors look down upon them in a condescending manner In essence the leader behavior approach would allow the employees to feel a part of what the company is about in return both the supervisors and subordinates are content with one another allowing a smooth relationship Another leadership quality that may be beneficial to Woody s Veneer Factory would be that of the pathgoal theory which focuses on the job performance and job satisfaction not that of characteristics This theory is based on how well the supervisors can motivate and enhance the job performance of the employees by implementing a reward system which can help the employees to achieve their goals Supervisory styles can help employees reach their goals as well These styles consists of supportive directive participative and achievement styles The supportive style shows concern for the employees For example the supervisors at Woody s show a lack of concern for the oor workers yet with a supportive style in place the oor workers will feel more appreciated in terms of the work they do The directive style helps the oor workers at Woody s to understand precisely what the expectations of their tasks are For example if the oor workers know exactly what is expected of them they would not have to seek revenge against the supervisors and grind the good veneer up at the shop LEADERSHIP AND PERFORMANCE 5 The oor workers need and want to feel a part of the company and by doing so the supervisors in charge could take a participative approach to the workers by involving them in the decisions that go on at the company In order for subordinates to work hard and achieve good results based on their job performances supervisors should include and achievement style approach in regard to the oor workers as this helps them to feel a sense of fulfillment for the work they do Spector 2008All of these qualities implemented at Woody s Veneer Factory would create a welloperated company Employee Fairness and Treatment Unfortunately the employees at Woody s Veneer Factory are experiencing injustice at theworkplace Employees witnessed managerial staff in physical altercations without immediate dismissal from work duties In addition employees have complained about management and the abrasive approach these complaints are typical of lower leveled employees These behaviors affect job performances Research indicates that people will accept a certain amount of unfairness in distribution if they perceive that the process by which the distribution decisions were made is fair Walsh 2003 p 4 The justice theory is adequate in correcting the diversity among coworkers at Woody s Veneer Factory Employee s selfefficacy or motivations to complete tasks required is performed through shortcuts wasting materials such behaviors needs resolving Subsequently the behaviors onthejob are costing the company monetarily The management department is disorganized and communication with lowerlevel employees is constrained However rebuilding trust is important before the Woody s Veneer Factory s recovery process begins Introducing the employees to the reinforcement theory will LEADERSHIP AND PERFORMANCE 6 begin to change the attitudes of workers a reward increases the likelihood the same wanted behavior will increase Spector 2008 Employee performance is vital and making a safe productive workplace is priority Woody s Veneer Factory has potential Addressing employee needs behaviors and skills increases the productivity and reducing unwanted costs Differences between Leadership and Management Leadership is establishing a fresh direction or vision for a particular group of people that the members within the group follow and help make the vision a reality The person within the leadership role develops the direction without considering how that direction or goal will be achieved Management however directs the people within the group with various standards that have already been instituted within the organization The person with the management role will be the one who figures out how to achieve the new direction or goal using resources available to him or her Leaders are normally associated with a higher job status within the workplace such as a supervisor or a line leader Leaders give inspiration to the workers to help with job production and to give support when needed Many people follow leaders because they can be in uenced by their behavior however if a leader does not possess the proper leadership skills people may not be in uenced by the leader Leaders should provide the means by which subordinates can achieve personal rewards through good job performance Spector 2008 p 371 In a way leaders are somewhat like role models because a person will perform the way in which the leader does For example if a leader does give direction the employees will not know what is going on Therefore the production will suffer because the employees do not have a clear understanding of LEADERSHIP AND PERFORMANCE 7 what is expected of them Leadership is a much needed quality within the workplace and combined with management a leader is established The problems that have developed at Woody s are results of poor management and leadership skills The oor workers believe that management does not respect them therefore the oor workers are sabotaging management The oor workers show excellent teamwork but in a negative light for the company To improve networking between management and the oor workers management needs to have direct communication with the oor workers The notes written on the bulletin board may not have been seen by the workers therefore the information was not received When there is no communication within the team chaos will develop Social interaction is needed to improve the relationship between management and the oor workers Spector 2008 Also management should evaluate the oor workers and talk to the workers about the evaluation results When the oor workers are not appreciated for a job well done they may not work as hard and become frustrated The leaders of winning teams alwaysalwayslet their people know where they stand Welch 2011 p 1 Another leadership style would be for management to use consideration when dealing with the oor workers Taking the initiative to show concern for the welfare and happiness of the workers will let the workers know that management does care Management should also receive training in how to deal with job stressors because there seems to be problems resulting in physical altercations between the management staff Also management should learn how to show respect to the oor workers because a person has to give respect to receive respect Another leadership style that could be used is to have the oor workers participate in the decisionmaking LEADERSHIP AND PERFORMANCE 8 process because learning from the people who perform on the oor can give insight to help production run smoother and more effective Conclusion The success of a company is imperative on the leadership of the company Employees look to those in leadership positions as role models It is these positions that set the standards for the rest of the company including showing respect job quality and performance The rest of the employees within a company are just as important to a company and they need to know that the opinions matter one way in doing so is implementing feedback surveys Many ways exist that can be used to implement a change in the leadership of Woody s including leader behavior approach path goal theory and participative approach Running an effective business is not an easy task Employees ranging from management to the lowest position should be treated with respect and kindness and receive the proper training and incentives to ensure they can and will do their jobs properly Happy hardworking employees will help ensure the success of a business LEADERSHIP AND PERFORMANCE 9 References Spector P E
