Chapter 7 Managing Change External and Internal Forces for Change to External outside of the organization Change that happens outside the organization Changing consumer needs and wants 0 The Duncan donuts coffee instead of star bucks example WalMart is starting to add more organic produce to their product line because produce is a money making market but it39s also a money pit because the produce gets bad faster it39s because the customers want it New government laws 0 Kane country is going to have a 1 sales tax at the beginning of the year 0 A change in the minimum wage 0 Lily Ledbetter act Changing technology 0 Apps on phone for the stores that you shop at so you can order easier Economic changes 0 Unemployment is going down 3 Internal Inside of the organization Change that happens inside the organization New organizational strategy 0 We were looking to expand maybe start a new produce line but we can do that until we change our strategy Change in composition of workforce o More women in the workforce 0 Paid paternal leave 0 Yahoo CEO and she announced that she would take hardly anytime at all and the other women were pissed because they felt that she had an obligation to set the standard for other women New equipment 0 New technology Laptop Tablets Changing employee attitudes o A company was setting a standard for the 32hr work week People would still work 48hrs a week but that other 8hrs that one day a week would be forthem to do innovated products that were outside the scopes of their normal job or to contribute to a charitable organization So you would get paid full time but the organization only expected you to work 32hrs a week and the 8hrs could be spent doing something personally fulfilling to you What Is Organizational Change Organizational Change any alterations in the people structure or technology of an organization any kind of shift in either people structures or technology that an organization experiences Change Agents persons who act as catalysts and assume the responsibility for managing the change processanyone who is influential and are able to push through new ideas and change Ex When you had a leader of a click in school nobody gave them any status they took it themselves they influenced themselves Anyone can act as a catalyst not just the higher ups Three Types of Change I m 1 p cnllirllpmmts arlrcll quot IE design I a pronHam me hnds Tadhmlngy 39 and equipment Attitudes expectations perceptions 39 amdl behavinlr individual andllgrnupl Structure You can restructure any different way Ex Combining of departments It s a natural to see sales and marketing together One way to combine departments those department together Ex Zappos getting rid of all their managers Technology Can also be software Ex Registering for classes this semester was very fun because they wanted to switch the ISU software People The shift in how women are perceiving themselves in the workplace They no longer like to be asked if they need help caring things opening doors or letting them cut them in the lunch line because it39s perceived as a sign of weakness It39s hard to know what is seen as an insult or nice gesture Shifting to a more team based kind of culture Why Do People Resist Change The ambiguity and uncertainty that change introduces I39ve mastered this approach I know what I39m doing here will I have the same capabilities to new things The comfort of old habits Afraid of the unknown Grandparents having landlines and not willing to get rid of them A concern over personal loss of status money authority friendships and personal convenience If you re an expert in a particular skill set like technology if you are the best the most effective VCR repair person in the country what39s your desire for your organization to switch the DVD players It39s going to make you obsolete like VCR players are How many people now a day39s use the libraries The perception that change is incompatible with the goals and interest of the organization Universities converting to an online university instead of a classroom orientated one Students not having a teacherstudent friendship What is the going of your organization what are your strengths and is this decision contrary to those strengths Techniques for Reducing Resistance to Change This chart is very important because it demonstrates the progression the order of things that you do to implement change Technique When Used Advantage Disard ya ntage Education and communication Participation Facilitation and support Negotiation Manipulation and co optation Coercion When resistance is due to misinformation When resistors have the expertise to make a contrilhutiion When resisters are fearfull and anxiety ndden When resistance comes from a powerfull group When a powerfull group39s e ndorsement is needed When a powerfull group39s endorsement is needed Cllear up misunderstandings Increase inyollyement and acceptance Can facilitate needed adjustments Can quothuy quot commitment Inexpensive easy way to gain support Inexpensive easyr way to gain support May not work when mutuall trust and credibility are laclciingi 39ll39irne consuming has potentiall fora poor so llution Expensive no guarantee of success Potentiallly high cost opens doors fo r othe rs to applly pressure too Can lhaclkfire causing change agent to lose credibility May he iillegal may undermine change agents crediilhillity 0 Education and Communication The first and most important thing that you do and keep doing is talking and communicating People are scared of change so you have to keeptelling them about the changes why you39re doing it etc because if you39re not communicating some else is and you don t want somebody else controlling the message 0 Participation The second thing is you include them in the discussion of the change process or you include people who represent you in the change process Because people being told about a change take it much less well than if their apart of the discussion of that change This is where student government gets involved because theirjob is to represent the student39s perspectives o Facilitation and Support Training training training Having discussions about what problems are you having manning the help desk for additional hours 0 Negotiation Let39s try this change and in 6 months or a year and if it doesn t work out we39ll go back People are willing to change or try new things if they know that if it39s not working or if they know they can abandon it or if they know that if they try something there39s a reward waiting forthem o Manipulation and Cooptation Use people who are highly persuasive to force trade or manipulate you into something Sometimes using not so honest of beings o Coercion If none of the above work and people are still resistant to change you have one option left it39s not an option that is used freely and it39s not one that is encouraged but it is an option and it39s out there Basically that means force adopt the program adopt the change or leave This is the last resort Employee Stress 0 Stress the adverse reaction people have to excessive pressure placed on them from extraordinary demands constraints or opportunities any reaction an adverse reaction to a change or stimulation in the environment 0 Stressors factors that cause stress Anything that causes stress Things that cause stress the things that trigger the adverse reaction such as change What Causes Stress Role Conflicts work expectations that are hard to satisfy One role is telling you to do something and the other role is telling you not to do it Students demanding time to speak with their teachers before finals but their managers want to have a meeting with them Then they would need to choose between making their boss mad or leaving the students hanging Family wedding or funeral and it never happens on a convenient time It normally happens when your paper is due a project is due or an exam and having to choose which one is going to come first Role Overload having more work to accomplish than time permits Of all the things you have to do and all those goals it39s just too ovenNhelming There39s too much to do and not enough time to do it in Role Ambiguity when role expectations are not clearly understood You39re uncertain about your role When you39re not really clear if it39s your responsibility or what you should do or if it39s in the scope of yourjob to do People will experience this when their new to their roll or in a new company Interpersonal demands pressures created by other employees 1 reported type of stress that people will discuss when they talk about theirjobs The stress that comes from yourjob comes from the other people that are also in that company your boss employees colleges Stress that comes with dealing with other people Organization structure excessive rules and an employee s lack of opportunity to participate in decisions Too many rules bad policies restricted policies They tell me I have to get this done in 5 days but just to do the paper work I need 8 days so how am I supposed to do this Problems with chain of command Organizational leadership the supervisory style of the organization s managers Bad boss If your tainted because of what someone else did Personal Factors that can Create Stress Type A personality people who have a chronic sense of urgency and an excessive competitive drive a go go go kind of person very efficient and aggressive competitive These are the people who like to action order don t have patients Aggressive drivers basically If they don t win heads are going to roll they have more stress in their lives in business type A people get rewarded like classes back to back Type B personality people who are relaxed and easygoing and accept change easily much more laid back and relaxed they like to win but their ok if they lose Easing going kind of person like space between classes Symptoms of Stress thsi ml P Hefquot Psychnlagml E fMPTI JME N 39ek mt Jj ijquot 1 t m j 5 r 39 quotmi amass twin1 mienquot WE m quotH 1 1 LE1 unduten lnifhemt A 39 39 A J t manifestations Psychological People who are under stress have a difficulty disconnecting and have a constant state of anxiety They get bored very easily Behavior People who are under stress will eat a lot not eat at all sleep a lot or not at all Fidget smoke do drugs drink take a mental health day from job How Can Stress Be Reduced Jobrelated factors begin with employee selection structure the job that creates less stress A realistic job preview during the selection process can minimize stress by reducing ambiguity overjob expectations Enterprise management interns thought they would be doing internship like jobs but what they did was wash cars and they were leaving What enterprise did to correct that was they explained to them this is what they would be doing yes you39ll be cleaning cars but you39ll also be working on budgeting sales marketing and filling out reports So they tell them all these things so they understand the full scope of the job Performance planning program such as MBO management by objectives will clarify job responsibilities provide clear performance goals and reduce ambiguity they get a negative review because they didn t know they were supposed to be doing something Like our first exam we don t know what it39s going to be like because we don t know the expectations going in A way to relieve stress on employees is to have that conversation first say quot look here39s yourjob these are the 5 things that I want you to focus on this year and in a year you have a discussion about itquot and then you review so then you know what you39re going to be evaluated on and it s a lot less stressful then not knowing
